چکیده:
ﺳﮑﻮت ﺳﺎزﻣﺎﻧﯽ، ﺧﻮدداری ﮐﺎرﮐﻨﺎن از ﺑﯿﺎن ارزﯾﺎﺑﯽ ﻫﺎی رﻓﺘﺎری، ﺷﻨﺎﺧﺘﯽ و اﺛﺮ ﺑﺨﺶ در ﻣﻮرد ﻣﻮﻗﻌﯿـﺖ ﻫـﺎی ﺳـﺎزﻣﺎن ﺗﻌﺮیف ﻣﯽﮐﻨﻨﺪ. ﺳﮑﻮت ﺗﻮﺳﻂ ﺑﺴﯿﺎری از وﯾﮋﮔﯽ ﻫﺎی ﺳﺎزﻣﺎﻧﯽ ﺗﺤﺖ ﺗﺄﺛﯿﺮ ﻗﺮار ﻣﯽ ﮔﯿﺮد ﮐﻪ ﺷﺎﻣﻞ ﻓﺮاﯾﻨﺪﻫﺎی ﺗﺼﻤﯿﻢ ﮔﯿﺮی، ﻓﺮاﯾﻨﺪﻫﺎی ﻣﺪﯾﺮﯾﺖ ﻓﺮﻫﻨﮓ و ادراﮐﺎت ﮐﺎرﮐﻨﺎن از ﻋﻮاﻣﻞ ﻣﺆﺛﺮ ﺑﺮﺳﮑﻮت اﺳﺖ. از ﻋﻮاﻣﻞ ﻣـﻮﺛﺮ در ﭘﯿـﺪاﯾﺶ ﺳـﮑﻮت ﺳـﺎزﻣﺎﻧﯽ ﻣـﯽ ﺗـﻮان ﺑـ ﻣﺘﻐﯿﺮﻫﺎی ﻣﺤﯿﻄﯽ و ﺳﺎزﻣﺎﻧﯽ و ﺗﻌﺪادی ﻣﺘﻐﯿﺮﻫﺎی ﻓﺮدی اﺷﺎره ﮐﺮد. ﺣﺎﮐﻤﯿﺖ ﺳﮑﻮت ﺳﺎزﻣﺎﻧﯽ در ﺳﺎزﻣﺎن ﻣﻮﺟﺐ ﻋﺪم ﻣﺸﺎرﮐﺖ ﮐﺎرﮐﻨﺎن در ﺗﺼﻤﯿﻢ ﮔﯿﺮی ﻫﺎ ﻣﯽ ﺑﺎﺷﺪ، ﻋﺎﻣﻠﯽ ﮐﻪ از ﻧﻈﺮ ﺳﺎزﻣﺎن دارای ﺣﺎﺋﺰ اﻫﻤﯿﺖ ﻣﯽ ﺑﺎﺷﺪ و ﺑﺮ اﯾﺠﺎد ﺳﮑﻮت ﺳـﺎزﻣﺎﻧﯽ ﻧﻘـﺶ ﺑﺴﺰاﯾﯽ دارد و ﺑﺪان ﺗﻮﺟﻪ وﯾﮋه ای ﺷﺪه ﻓﺮﻫﻨﮓ ﺳﺎزﻣﺎﻧﯽ اﺳﺖ. ﺳﺎزﻣﺎن ﻫﺎ ﺑﺮ آن ﻫﺴﺘﻨﺪ ﺗﺎ ﺑﺎ ﺷﻨﺎﺳﺎﯾﯽ ﺗﺎﺛﯿﺮات آﻧﻬـﺎ، ﺗﺼـﻤﯿﻤﺎت ﻻزم را ﺑﺮای دﻓﻊ ﺳﮑﻮت ﺳﺎزﻣﺎﻧﯽ و ﺗﻐﯿﯿﺮ آﻧﻬﺎ ﺑﻪ ﻋﻮاﻣﻞ ﻣﺜﺒﺖ ﺳﺎزﻣﺎﻧﯽ ﻣﻮﺟﺐ ﺑﻬﺒﻮد ﻋﻤﻠﮑﺮد ﺳﺎزﻣﺎن ﮔﺮدﻧﺪ. ﻫﺪف اﯾﻦ ﭘـﮋوﻫﺶ ﺑﺮرﺳﯽ ﺗﺎﺛﯿﺮ ﻓﺮﻫﻨﮓ ﺳﺎزﻣﺎﻧﯽ ﺑﺮ ﺳﮑﻮت ﺳﺎزﻣﺎﻧﯽ اﺳﺖ. اﺑﺰار ﺟﻤﻊ آوری اﻃﻼﻋﺎت ﭘﺮﺳﺸﻨﺎﻣﻪ ﻣﺤﻘﻖ ﺳﺎﺧﺘﻪ ﻣﯽ ﺑﺎﺷﺪ ﮐﻪ در ﺑـﯿﻦ 130 ﻧﻔﺮ از ﮐﺎرﮐﻨﺎن و ﻣﺪﯾﺮان ﺑﺎﻧﮏ ﭘﺎﺳﺎرﮔﺎد اﺳﺘﺎن ﺗﻬﺮان ﮐﻪ ﺑﻪ ﺻﻮرت ﻏﯿﺮﺗﺼﺎدﻓﯽ اﻧﺘﺨﺎب ﺷﺪه اﺳـﺖ ﺗﻮزﯾـﻊ ﮔﺮدﯾـﺪ. ﺗﺤﻠﯿـﻞ آزﻣﻮن ﺑﺎ اﺳﺘﻔﺎده از دو آزﻣﻮن ﮐﻠﻤﻮﮔﺮوف و ﭘﯿﺮﺳﻮن اﻧﺠﺎم ﭘﺬﯾﺮﻓﺘﻪ اﺳﺖ. ﻧﺘﺎﯾﺞ ﭘﮋوﻫﺶ ﻧﺸﺎن ﻣﯽ دﻫﺪ ﮐﻪ ﻓﺮﻫﻨـﮓ ﺳـﺎزﻣﺎﻧﯽ ﺑـﺮ ﺷﮑﻞ ﮔﯿﺮی ﺳﮑﻮت ﺳﺎزﻣﺎﻧﯽ ﺗﺎﺛﯿﺮ ﮔﺬار اﺳﺖ و راﺑﻄﻪ ﺑﯿﻦ ﻓﺮﻫﻨﮓ ﺳﺎزﻣﺎﻧﯽ ﺑﺎ اﻧﻮاع ﻣﺨﺘﻠﻒ آن(ﻓﺮﻫﻨﮓ ﮔﺮوﻫﯽ، ﻓﺮﻫﻨﮓ ﺗﻮﺳـﻌه ای و ﻓﺮﻫﻨﮓ ﺳﻠﺴﻠﻪ ﻣﺮاﺗﺒﯽ) ﺑﺮ ﺳﮑﻮت ﺳﺎزﻣﺎﻧﯽ ﻓﺮﺿﯿﻪ اﺻﻠﯽ و ﻓﺮﻋﯽ اول ﺗﺎﯾﯿﺪ ﺷﺪ و ﻓﺮﺿﯿﺎت دوم و ﺳﻮم ﻓﺮﻋـﯽ رد ﺷـﺪﻧﺪ . در ﭘﺎﯾﺎن ﭘﯿﺸﻨﻬﺎدات ﺑﺮ اﺳﺎس ﻧﺘﺎﯾﺞ ﺑﻪ دﺳﺖ آﻣﺪه ﺗﺪوﯾﻦ ﺷﺪ.
Organizational silence is defined employees refusal from expressing behavioral, cognitive and effective
assessments of organizational situations. Silence is affected by many organizational features that include
decision processes, culture management processes, and employees' perceptions from effective factors on silence.
Effective factors in the emergence of organizational silence are environmental and organizational variables, and
a number of individual variables. Governing organizational silence in the organization leads to the lack of
employee participation in decision makings, a factor that is important for the organization, and plays an
important role on creating organizational silence and paid special attention to it is organizational culture.
Organizations are going to improving the organization's performance by identifying their impacts, making
decisions for the elimination of organizational silence and transforming them into positive organizational factors.
The purpose of this study is to investigate the effect of organizational culture on organizational silence. The data
gathering tool is a researcher-made questionnaire distributed among 130 employees and managers of the
Pasargad bank of Tehran province, which has been non-randomly selected. The test was performed using
Kolmogorov and Pearson tests. The results of the research show that organizational culture affects the formation
of organizational silence and the relationship between organizational culture with its different types (group
culture, development culture and hierarchical culture) on the organizational silence of the main and the first sub
hypothesis has been confirmed and the second hypothesis and third sub hypothesis were rejected. At the end, the

"نتایج به دست آمده از آزمون رگرسیون با استفاده از آزمون رگرسیون به بررسی رابطه بین متغیرها و هم چنین تأثیر آنها بر یکدیگر پرداختیم و بـه ایـن نتـایج دسـت یافتیم : نتیجه بررسی فرضیه اصلی جدول (٢) نشان داد که میزان همبستگی بین دو متغیر فرهنگ سازمانی و سکوت سـازمانی بـه میـزان ٧١٩/.
مدل رگرسیون معنادار بوده و متغیر فرهنگ گروهی پیش بینـی کننـده خـوبی برای سکوت سازمانی است و ضریب Beta میزان تأثیر متغیر فرهنگ گروهی بر سکوت سـازمانی را نشـان مـی دهـد؛ بنـابراین فرض صفر رد شده و فرض یک پذیرفته شد.
مدل رگرسیون معنادار نبوده و متغیـر فرهنـگ توسـعه ای پـیش بینـی 165 کننده خوبی برای سکوت سازمانی نیست و ضریب Beta میزان تأثیر متغیر فرهنگ توسعه ای بر سکوت سازمانی را نشان مـی دهد؛ بنابراین فرض یک رد شده و فرض صفر پذیرفته شد.
