چکیده:
با بالا رفتن سن مدیران عالی، تغییراتی در زمینههای فیزیولوژیک و در ویژگیهای روانی، شخصیت، و خلق و خو آنها رخ میدهد و در طول زمان این تغییرات در ماهیت رفتار آنها نیز تاثیر میگذارد. این تغییرات رفتاری در مدیران عالی میتواند نمودی بیرونی داشته و خود را در رفتارهای سازمانی نشان دهد. هدف اصلی این پژوهش بررسی میزان تاثیر رشد و تحول ویژگیهای شخصیتی مدیران عالی سازمان ناشی از بالا رفتن سن آنها و تاثیر آن بر جو سازمانی است. روش مورد استفاده در این پژوهش روش علی- مقایسهای با استفاده از روش کمی و ابزار پرسشنامه بوده و در 72 شرکت، مدیران عالی و کارمندان آنها در دو گروه مورد بررسی قرار گرفتهاند. نتایج نشان دهنده این بود که با بالا رفتن سن مدیران عالی کاراکترهای خودشیفتگی، کمال گرایی، هیجان جویی و مقابله با استرس دچار تغییر شدهاند. همچنین آزمون میانگین دوجامعه نشان دهنده تفاوت معنادار بر روی هفت مولفه جوسازمانی (روحیه گروهی، مزاحمت، صمیمیت، علاقه مندی، ملاحظه گری، فاصلهگیری و نفوذ و پویایی در جو سازمانی) بوده و در ارتباط با مولفه تاکید بر تولید تفاوت معناداری در مقدار این مولفه در دو گروه مورد آزمون مشاهده نشد که نشاندهنده این است که در تمام سنین مدیران بر تولید که هدف اصلی تشکیل یک سازمان است تاکید دارند. همچنین نتایج رگرسیون چندمتغیره نشاندهنده تاثیر مولفههای شخصیت بر مولفههای جو سازمان است.
As age grows, changes in the characteristics of the mental system, personality, mood, as well as the physiological aspects of the managers and changes in their behavior are created. These behavioral changes in managers can be externalized and show it in organizational behavior. The aim of research is investigating and describing the role of personality development due to the increasing age of managers on organizational climate. The method used in this study is causal-comparative method and 72 companies senior managers and their employees have been studied in two groups. The results showed that the characters of narcissism, perfectionism, excitement seeking and stress coping have changed with the age of managers. Also, the Average test of two communities shows a significant difference on the seven components of organizational climate (Esprit, harassment, Hindrance, Intimacy, consideration, Aloofness and Thrust in the organizational climate) and in relation to the component of Production emphasis, was not significant difference in quantity in the two test group which indicates that managers of all ages emphasize production, which is the main goal of organization. Also, the results of multivariate regression showed that personality components affected on the organizationchr('39')s climate components.
