چکیده:
زمینه و هدف: هدف از این پژوهش، ارائه الگوی خط مشی گذاری فرهنگ مطلوب سازمانی در سازمانهای سلامت و درمان است. روش: رویکرد پژوهش کیفی و با روش تحلیل تم بوده است. 16 نفر از خبرگان دانشگاه علوم پزشکی بقیه الله (عج) با روش نمونهگیری قضاوتی و گلوله برفی انتخاب و در تحقیق مشارکت نمودند. دادههای حاصل از مصاحبهها، کدگذاری شده و نتایج توسط خبرگان اعتبار سنجی گردیدیافتهها: بر اساس یافتههای تحقیق «خدا محوری، عبادت انگاری کار، اصالت انگیزههای غیر مادی، کل بودگی انسانی و سلامت محوری» به عنوان انگارههای بنیادین در «خدمتگزاری، تکلیف گرایی، بیمار محوری، مسئولیت پذیری، نظم و انضباط، سرعت در ارئه خدمات، معنویت محوری، یادگیرندگی، خلاقیت و نوآوری، ایثارو سعه صدر» به عنوان قواعد و ارزشهای فرهنگی «تجلی گری» داشتهاند. نتیجهگیری: الگو بدست آمده از این تحقیق، توجه مدیران را به تغییرات عمیق فرهنگی به جای تغییرات سطحی ساختاری جلب میکند. براساس تحقیقات، تغییراتی که در سیستمهای سلامت در حال انجام است بیشتر معطوف به تغییرات ساختاری است تا تغییرات فرهنگی به نحوی که بیشتر بر روی فرایندها و رویههای سازمانی تمرکز کردهاند تا تجارب روان شناختی کارکنان از فرهنگ سازمانی.
Objective:The purpose of this study is to provide a model of optimal organizational culture policy in health and treatment organizations.Method:The 16 experts of Baqiyatallah University of Medical Sciences selected by Judicial sampling method and participated in the research. The data from the interviews were coded and the results were validated by experts.Findings:The main results of the research are the model of optimal organizational culture in health and treatment organizations. This model is based on three levels: "fundamental beliefs", " values" and "manifestations and artifacts". According to the findings, "God-centeredness, devotion to work, originality of immaterial motives, human totality and health-centeredness" as fundamental beliefs in "servant, conscientiousness, patient-centeredness, responsibility, discipline, speed in Service delivery, spirituality, learning, creativity and innovation, self-sacrifice and generosity have been "manifested" as cultural values. Results: The model obtained from this research draws managers' attention to deep cultural changes instead of superficial structural changes. According to research, the changes that are taking place in health systems are more focused on structural changes than cultural changes in a way that focuses more on organizational processes and procedures than employees' psychological experiences of organizational culture.
