چکیده:
مقدمه: پرداخت مبتنی بر عملکرد (طرح قاصدک)، مدل پرداختی است که سعی بر ارائه پاداش به ابعاد کمی عملکرد دارد و ارائهکنندگان خدمات سلامت را در جهت دستیابی به اهداف از پیش تعیینشده از طریق انگیزانندههای مالی تشویق میکند. هدف پژوهش حاضر تعیین سطح رضایتمندی کارکنان از طرح قاصدک در سال 1398 بود.
روشها: پژوهش حاضر از نوع توصیفی-تحلیلی و به روش مقطعی بود. جامعهی آماری پژوهش کلیه کارکنان بیمارستانهای منتخب دانشگاه علوم پزشکی ایران بود. دادهها بهوسیله پرسشنامه گردآوری شدند و با آزمونهای تی مستقل، ANOVA، و همبستگی پیرسون در نرمافزار SPSS تحلیل شدند.
یافتهها: متوسط نمره رضایتمندی کارکنان گروههای پزشکی، پرستاری، پشتیبانی و پاراکلینیکی کمتر از حد متوسط بود (2/33 از 5). ارتباط معناداری میان مقدار رضایت از پرداخت مبتنی بر عملکرد با واحد محل اشتغال کارکنان مشاهده نشد (p-value=0/330). همچنین، بین متغیرهای سن و سوابق کاری کارکنان با میزان رضایتمندی آنان نیز ارتباط معنا داری مشاهده نشد (p-value=0/945) و (p-value=0/823)، به ترتیب، اما بین رضایتمندی کارکنان با رسته شغلی آنان ارتباط معنادار مشاهده شد (p-value=0/042). بیشترین و کمترین میزان رضایتمندی به ترتیب مربوط به رستههای شغلی پزشکی و اداری مالی بود.
نتیجهگیری: رضایت کارکنان از سیستم پرداخت مبتنی بر عملکرد در بیمارستانهای موردمطالعه، بهویژه در میان کارکنان غیر بالینی، در حد قابلقبول ﻧﯿﺴـﺖ و ایـﻦ ﻣﺴـﺌﻠﻪ میتواند در ﻋﻤﻠﮑــﺮد و ﮐﯿﻔﯿــﺖ ﮐــﺎر کارکنان ﺗﺄﺛﯿﺮﮔﺬار ﺑﺎﺷﺪ. ﺑﻨـﺎﺑﺮایﻦ ﻧﯿـﺎز ﺑـﻪ ﺗﺄﻣـﻞ و ﺗﻮﺟـﻪ ﺑﯿﺸـﺘر ﻣﺴﺌﻮﻟﯿﻦ در این زمینه وجود دارد.
Introduction: Qasedak, a performance-based plan payment, is a method that seeks rewarding quantitative dimensions of performance and encourages health care providers in order to achieve predetermined goals. The purpose of this study was to investigate employeeschr('39') satisfaction with the performance-based payment plan in 2019.
Methods: The present study was descriptive-analytical and cross-sectional. The population of the study was all the staff members across selected hospitals of Iran University of Medical Sciences. Data were collected by a questionnaire and analyzed using the independent-samples t-test, ANOVA, and Pearson correlation tests in SPSS software.
Results: The average score of satisfaction among medical, nursing, support and paramedic staff from the performance-based payment was poor (2.33 out of 5). There was no significant relationship between the amount of satisfaction with the performance-based payment system and the work unit of the studied employees (p-value = 0.330). Also, there was no significant relationship between the age and work experience and level of satisfaction (p-value = 0.945 and 0.823, respectively). However, there was a significant relationship between employeeschr('39') satisfaction and their job category (p-value = 0.042). The highest and lowest levels of satisfaction were related to the physicians and financial-administration staff, respectively.
Conclusion: Employeeschr('39') level of satisfaction with the performance-based payment system, especially among non-clinical staff, is not acceptable and this can affect staff performance and quality of work adversely. Hence, authorities should pay more attention to this issue.
