چکیده:
این پژوهش با هدف واکاوی ابعاد محبوبیتطلبی مدیران در سازمانهای دولتی شهر ایلام انجام شده است. پژوهش حاضر از نظر هدف کاربردی و از نظر ماهیت اکتشافی با روش کیفی، از نوع نظریه دادهبنیاد با رویکرد ظاهرشونده گلیزر است. مشارکتکنندگان در پژوهش مدیران سازمانهای دولتی شهر ایلام بودند. گردآوری دادهها از طریق نمونهگیری هدفمند با 17 نفر از مدیران با استفاده از مصاحبه نیمه ساختاریافته انجام شد. برای پایایی مصاحبهها از روش توافق بین دو کدگذار و به منظور بررسی روایی، از روایی محتوایی استفاده گردید. یافتههای پژوهش نشان داد که برای محبوبیتطلبی 7 بُعد شناسایی شد که شامل ضعیف الأراده (شخصیتپوشالی، شخصیتمتزلزل، هویتباختگی) وابستگی ناسالم (ذهنفرمانبردار، رفتارمنفعلانه، دیگرانپردازی) تعلقخواهی (مدیریتویترینی، رفتارسالوسگرایانه، تصویرپردازی) منافعشخصی (شبکهسازی، تملکگرایی، بازیسیاسیمدیران) رنجورنمائی (ناهنجاریرفتاری، نشانگانشخصیتی، بحران-شخصیتی) سفیدنمایی (کجرویسازمانی، ناهنجاریسازمانی، کژکارکردی عملکردی مدیران) شعارگرایی (ایجاد مدیریت برمبنای اتاق شیشهای، تدوین اصول و الزامات عملکردی سازمان، تدوین اصول و الزامات آموزشی و اخلاقی). نتایج تحقیق نشان داد که محبوبیتطلبی، ازجمله ناکارآمدیهای مدیریتی در سازمانهای دولتی است که عملکرد مدیران را با مشکل مواجهه ساخته است. میتوان گفت سازمانهای دولتی برای کاهش محبوبیتطلبی مدیران باید از انتصاب مدیرانی که تمایل به ارتباط نمادین دارند و دارای شخصیتهای وابستهاند، پرهیز کنند.
popularity is considered one of the Managerial diseases in governmental organizations, which has hindered the managers' performance difficult. The current research is applied in terms of purpose and in terms of exploratory nature with qualitative method, it is of the type of database theory with Glazer's emergent approach. The participants in the research were managers of government organizations in Ilam city. Data collection was done through purposive sampling with 17 managers using semi-structured interviews. For the reliability of the interviews, the method of agreement between two coders was used, and in order to check the validity, content validity was used. Findings revealed that 7 dimensions were identified for popularity, which include weak-willed (empty character, shaky character, identity destruction), unhealthy dependence (obedient mind, passive behavior, others-processing), belonging (showcase management, hypocritical behavior, imaging), personal interests (networking, ownership, political game), malinger(behavioral abnormality, personality syndrome, personality crisis), white fallacy (organizational deviance, organizational anomaly, functional dysfunction of managers), ritualism (creating management based on the glass room, formulating the principles and functional requirements for the organization, formulating the principles and requirements for education and ethics). The results of the research showed that seeking popularity is one of the managerial inefficiencies in government organizations, which has made managers' performance difficult. It can be said that in order to reduce the popularity of managers, government organizations should avoid appointing managers who tend to have symbolic communication and have dependent personalities.
