Abstract:
زمینه و هدف: نظریه ترومای سازمانی یکی از جدیدترین مباحث در حوزه سازمانی است که به بررسی تاثیر ضربههای روحی و روانی وارده بر سازمان و آثار آن بر کارکرد فردی و سازمانی میپردازد. هر سازمان با ویژگیهای خاصی که دارند در معرض ترومای سازمانی قرار میگیرند. پژوهش حاضر با هدف شناسایی عوامل موثر بر ترومای سازمانی و سکوت سازمانی با توجه به نقش میانجی هوش هیجانی مدیران انجام پذیرفت. روششناسی: روش مطالعه از نوع توصیفی و کیفی است که در دو مرحله کتابخانهای و دلفی انجام شده است. در مرحله اول با استفاده از ادبیات پژوهش، مولفههای ترومای سازمانی، سکوت سازمانی و هوش هیجانی شناسایی شدند و سپس بر مبنای آن چارچوب مفهومی پیشنهادی بهدست آمد. جامعه آماری شامل اساتید دانشگاه و مدیران و کارشناسان خبره منابع انسانی در شرکتهای تابعه بانک ملت است و از روش نمونهگیری هدفمند استفاده شده است. یافتهها: تمامی گویهها معنیدار هستند و عوامل: ساختار، فناوری، محیط، افراد، اهداف و اخلاقیات در ترومای سازمانی؛ عوامل اجتماعی، سازمانی، شخصیتی، مدیریتی در سکوت سازمانی و عوامل خودآگاهی، مدیریت روابط، خودمدیریتی و آگاهی اجتماعی در هوش هیجانی بیشترین توافق رو دارند. نتیجهگیری: پیامدهای حاصل از ترومای سازمانی، اثرات تخریبی زیادی بر سازمانها و بهویژه سرمایههای انسانی میگذارد که ماحصل آن بهصورت سکوت سازمانی تجلی مییابد. بهطور کلی میتوان گفت: توجه به هوش هیجانی میتواند پیامدهای مثبتی مانند رضایت و عملکرد داشته باشد و از پیامدهای منفی مانند ترومای سازمانی و سکوت سازمانی جلوگیری میکند.
Background and objective: The theory of organizational trauma is one of the newest topics in the field of organization that examines the effect of psychological trauma on the organization and its effects on individual and organizational functioning. Every organization with its own characteristics is exposed to organizational trauma. The aim of this study was to identify the factors affecting organizational trauma and organizational silence with respect to the mediating role of managers' emotional intelligence.Method: The study method is descriptive and qualitative, which has been done in two stages: library and Delphi. In the first stage, using the research literature, the components of organizational trauma, organizational silence and emotional intelligence were identified and then the proposed conceptual framework was obtained based on it. The statistical population includes university professors and managers and human resources experts in Bank Mellat subsidiaries and purposive sampling method has been used.Findings: All items are significant and factors such as structure, technology, environment, people, goals and ethics in organizational trauma; Social, organizational, personality, managerial factors in organizational silence and the factors of self-awareness, relationship management, self-management and social awareness have the most agreement in emotional intelligence.Conclusion: The consequences of organizational trauma have many destructive effects on organizations, especially human capital, the result of which is manifested in organizational silence. In general, it can be said that paying attention to emotional intelligence can have positive consequences such as satisfaction and performance and prevent negative consequences such as organizational trauma and organizational silence.
