Abstract:
اهمیت منابع انسانی در رشد و توسعه و بقای سازمانها بسیار روشن است. مربیان فدراسیونهای ورزشی در مقام مهمترین سرمایة انسانی نقش کلیدی و محوری در توسعه و ارتقای رشتههای ورزشی دارند. هدف این تحقیق بررسی تاثیر سرمایة اجتماعی، به مثابة وسیلهای برای افزایش کیفیت زندگی، بر فرسودگی شغلی، با در نظر گرفتن نقش تعدیلگر متغیرهای دموگرافیک، در مربیان فدراسیونها بود. روش تحقیق توصیفی و از نوع همبستگی بود. جامعة آماری پژوهش را مربیان نخبة فدراسیونهای شنا و تکواندو و بدمینتون به تعداد 223 نفر تشکیل دادند که با روش نمونهگیری تصادفی ساده با استفاده از جدول مورگان انتخاب شدند. برای تحلیل دادهها از آزمون کیاما اسپیرمن با کمک نرمافزار اسپیاساس 25 و معادلات ساختاری با نرمافزار پیالاس 3، 2، 8 استفاده شد. نتایج نشان داد بهرغم اینکه متغیرهای تعدیلگر جنسیت، تاهل، تحصیلات، و تجربه اثر معناداری بر تحلیلرفتگی شـغلی ندارند، متغیر سن اثر منفی و معنادار تعدیلگر بر رابطة بین سرمایة اجتماعی و تحلیلرفتگی شغلی دارد. همچنین مدل از برازش مناسبی برخوردار بود. فرسودگی شغلی هزینههای کلانی برای سازمانها از نظر نیروی انسانی در بر دارد که موجب ضرر و زیان مالی و جسمی و روانی در سازمانها میشود. بر اساس یافتههای مطالعه، پیشنهاد میشود فدراسیونهای ورزشی با ایجاد بستر افزایش سرمایه اجتماعی زمینه کاهش تحلیل رفتگی مربیان نخبه را فراهم آورند ، بعلاوه به دلیل تایید نقش تعدیلگر سن در مدل تحقیق، فدراسیونهای منتخب شرایط را برای بازنشستگی مربیان خود در سنین پایینتر مهیا کنند.
The key role of human resources in the growth, development, and sustainability of organizations is obvious. Thus, the coaches of various sport federations – as the most important human resources of these federations – have a crucial role in the development and improvement of sports fields. The purpose of this study was to examine the effect of social capital (as an instrument to increase the quality of life) on professional burnout in the light of the moderating role of demographic variables among coaches of various sport federations. The study adopted a descriptive-correlational research method. The statistical population was comprised of all elite coaches of the Iranian federations of swimming, taekwondo, and badminton, out of which 223 individuals were selected based on Morgan’s table and through simple random sampling method. In order to analyze the data, KMO and Spearman tests as well as structural equation modeling were run in SPSS 25 and PLS2.8.3 software packages, respectively. The results showed that although the moderating factors of gender, marital status, education, and experience do not have significant effects on professional burnout, the moderating variable of age has a negative significant effect on the relationship between social capital and professional burnout. Moreover, the model was found to have good fitness. Professional burnout afflicts huge costs on organization’s human resources and brings about financial, physical, and mental damages in organizations. Based on the study findings, it is suggested that sports federations pay attention to social capital variables to reduce the burnout in their coaches. It is noteworthy that due to the high rates of stress among the coaches, the federations addressed in this study should provide conditions for the earlier retirement of their coaches.
