Abstract:
امروزه در حوزه سلامت، پرستاری یکی از شغلهای کلیدی به حساب میآید، به این دلیل که نقش فعالی را در سلامت افراد، ایفا میکند؛ لذا بررسی رضایت شغلی پرستاران از اهمیت فراوانی برخوردار است. این مطالعه به دلیل اهمیت سطح عملکردی مراکز بهداشتی و درمانی به بررسی نقش مشارکت کاری در رابطه بین رهبری تحولگرا، سرمایه روانشناختی و رضایت شغلی پرداخته است. برای بررسی این مطالعه، چندین فرضیه ارائه شده است که برای تحلیل آنها از روش مدلسازی معادلات ساختاری استفاده شده است. گردآوری دادهها از طریق پرسشنامه و از نظرات 302 نفر از پرستاران بیمارستانهای شهر تبریز به عمل آمده است. یافتهها، حاکی از آن است که روابط معناداری بین متغیرها وجود دارد. بهطوریکه وجود رهبری تحولآفرین باعث انگیزش پرستاران و افزایش روحیه مشارکت در کار میگردد که این به نوبه خود رضایت شغلی پرستاران را بهبود میبخشد. از سوی دیگر، اهمیت نهادن به عوامل روانشناختی نیز نقش کلیدی را در مشارکت کارکنان ارائه میدهد و منجر به رضایت در پرستاران میشود. بهطورکلی، این مطالعه دید وسیع و دوربردی را در اختیار مسئولین و سرپرستاران مراکز بهداشتی قرار میدهد؛ چراکه اهمیت دادن به این حوزه مطالعاتی، موجب حس تقویت روحیه پرستاران و ایجاد تعهد قوی به شغل پرستاری را بین آنان فراهم میکند. وجود این حس در بین پرستاران، منجر به تقویت درونی آنان شده و حس مسئولیتپذیری فردی و گروهی را تقویت میکند که این مهم زمانی به دست خواهد آمد که پرستار از شغل خود راضی باشد.
Nowadays, nursing is one of the key jobs in the field of health; because it plays an active role in the health of individuals; therefore, it is important to evaluate the job satisfaction of nurses. This study, due to the importance of the functional level of health centers, examines the role of work engagement in the relationship between transformational leadership, psychological capital and job satisfaction. For the analysis of this study, several hypotheses have been presented and structural equations modeling is used to analyze them. Data were collected through a questionnaire and from 302 nurses from hospitals located in Tabriz city. Findings indicate that there are significant relationships between variables. Because the existence of a transformational leadership motivates the nurses and increases the participation spirit, this leads to an improvement in the job satisfaction of the nurses. On the other hand, the importance of incorporating psychological factors also plays a key role in employee participation and leads to satisfaction among nurses. In general, this study provides a widespread and long-term perspective to head nurses in health centers, because the importance of this area of study provides a sense of strengthening the nurses' morale and creating a strong commitment to nursing care between them. This feeling among nurses leads to their internal reinforcement and strengthens individual and group sense of responsibility. This is when nurses are satisfied with their job.
