Abstract:
هدف مطالعۀ حاضر تعیین روابط ساختاری بین هویت سازمانی، تعهد سازمانی، آوای سازمانی و بهرهوری نیروی انسانی بود. روش پژوهش توصیفی- همبستگی (مدلیابی معادلات ساختاری) بود و جامعۀ آماری شامل 300 کارمند شاغل در ادارات تربیت بدنی دانشگاههای آزاد اسلامی سطح کشور در سال 1395 بود که با استفاده از روش سرشماری مورد پیمایش قرار گرفتند. شرکتکنندهها شامل 206 نفر (174 مرد و 32 زن) بودند که پرسشنامههای هویت سازمانی (مایل و اسفورث، 1992)، تعهد سازمانی (آلن و مایر، 1990)، آوای سازمانی (اسماعیلزاده، 1392) و بهرهوری نیروی انسانی (هرسی و گلداسمیت، 1980) را تکمیل کردند و دادههای حاصله با روش حداقل مربعات جزئی و نرمافزار اسمارت – پی. ال. اس. تحلیل شدند. یافتهها نشان داد که هویت سازمانی بر آوای سازمانی و بهرهوری اثر مستقیم و معنادار ندارد و تأثیرات مثبت آن با میانجیگری تعهد سازمانی است. همچنین، تعهد سازمانی بهطور مستقیم و غیرمستقیم از مسیر آوای سازمانی بر بهرهوری اثر مثبت داشت. آوای سازمانی نیز بهطور مستقیم بر بهرهوری اثر معنادار و مثبت داشت. براساس یافتهها، ایجاد و تقویت هویت سازمانی میتواند تعهد سازمانی و رفتارهای آوایی کارکنان را بهبود بخشد و از این طریق بر بهرهوری آنان بیفزاید.
The purpose of the present study was to determine the structural relationships between organizational identity, organizational commitment, organizational voice, and employee productivity in the physical education departments of Islamic Azad universities. The research method was descriptive-correlational (structural equation modeling) and the statistical population consisted of 300 employees working at the physical education departments of Islamic Azad universities throughout the country in 1395, that were surveyed using census sampling. Participants included of 206 individuals (174 males and 32 females), who completed the questionnaires of organizational identity (Mile & Asforth, 1992), organizational commitment (Allen & Meyer, 1990), organizational voice (Ismail Zadeh, 1392) and human resources productivity (Hersey & Goldsmith, 1980), and the collected data were analyzed using partial least squares method and Smart PLS software. The findings showed that organizational identity has no direct and significant effect on organizational voice and productivity and its positive effect is mediated by organizational commitment. Also, organizational commitment, directly and indirectly through organizational voice, had a positive effect on organizational productivity. The organizational voice also had a significant and positive effect on productivity. Among the three variables, the organizational commitment had the greatest effect on human resource productivity. Based on the findings of this study, creating and strengthening of organizational identity can improve organizational commitment and voice behaviors of employees, and thereby adding to their productivity.
