Abstract:
هدف: در این پژوهش به بررسی انطباق فرایندهای منابع انسانی، در جهت تحقق استراتژیهای بازاریابی بر اساس مدل ۳۴۰۰۰ پرداخته شده است تا با این بررسی، در خصوص زمینه و بستر موجود در حوزه شناخت و انطباق با بازار در بانک، بهعنوان یک بنگاه اقتصادی، ادبیات غنیتری شکل گیرد. روش: پژوهش پیش رو از نوع پژوهشهای کاربردی است، از نتیجه پژوهش میتوان در حوزه بانکی و فرایندهای منابع انسانی بهره برد و در راستای تطابق بیشتر تواناییهای منابع انسانی و کشش بازار در حوزه بانکی گام برداشت. همچنین استراتژی مدنظر در پژوهش، مطالعه موردی چندگانه است. بررسی و تجزیهوتحلیل دادهها با استفاده از تکنیک تحلیل مضمون و کدگذاری سهگانه صورت گرفت. برای جمعآوری اطلاعات، از ابزار مصاحبه نیمهساختاریافته استفاده شد. روایی سؤالهای مصاحبه را تیم علمی و نخبگان تأیید کردند. جامعه موردبررسی در این پژوهش، تمامی بانکهایی را شامل میشود که برای اجراییکردن فرایندهای منابع انسانی در سازمانهای خود، از مدل منابع انسانی 34000 استفاده کردهاند. روش انتخاب نمونه بررسی، نمونهگیری آگاهانه بود که بر اساس آن، چهار بانک رفاه، دی، کارآفرین و سینا، بهسبب تجربه موفق در استفاده از مدل 34000 انتخاب شدند. همچنین برای انجام کدگذاری از نرمافزار مکسکیودا استفاده شد. مصاحبهها در سه مرحله در داخل این نرمافزار کدگذاری شد و در نهایت، کدهای نهایی بهدست آمد. یافتهها: انجام مراحل کدگذاری با توجه به حوزه بازاریابی و مدل فرایندهای منابع انسانی، به ایجاد کدهای سازمانیافتهای انجامید و در جدولی دستهبندی شد. کدهای بهدستآمده، ماحصل نگاه همهجانبه افراد صاحبنظر به موضوع مطالعه است که سبب شناخت ضعفها و قوتهای در این حوزه شده است. نتایج بهدستآمده در این خصوص، نشان داد که انطباق در بعضی از حوزههای فرایندهای منابع انسانی و بازاریابی، از وضعیت مناسبی برخوردار است؛ اما در بعضی دیگر از حوزهها، به برنامهریزی و ایجاد انطباق بیشتر نیاز دارد. نتیجهگیری: بانکها بهعنوان یکی از نهادهای اقتصادی، به شرایط بازار وابستگی بسیار زیادی دارند. اتخاذ یکسری استراتژیهای مناسب در این خصوص و انطباق شرایط منابع انسانی و فرایندهای آن با بخش بازار، میتواند تسهیلکننده شرایط دستیابی به اهداف سازمانی باشد. در مراحل پراکنده و همچنین مقدماتی و میانی، انطباق با استراتژیهای بازاریابی بیشتر مورد نیاز است. در مراحل بهینه و متعالی، بررسیها نشان داد که انطباق فرایندهای منابع انسانی با استراتژیهای بازاریابی مناسب بوده است؛ اما موضوعی که نباید از آن چشمپوشی کرد و مصاحبهشوندگان نیز به آن اشاره کردهاند، این است که برای ایجاد انطباق بیشتر، بایستی بانکها یا سازمانهای دیگر، برنامهای مدون و مشخص در این خصوص داشته باشند تا شرایط برای فعالیت تسهیل شود، زیرا نبود قوانین مشخص و نامعلوم شرایط را سختتر میکند و ممکن است در زمینه فعالیت بانکی مشکلساز شود.
Aim: The present study reflected on the development of the human resources (HR) processes to accomplish marketing strategies, based on the ISO 34000 Standard model.Methods: Utilizing an applied research design to meet the study objectives, a qualitative method, a multiple-case study, and a thematic analysis procedure were accordingly recruited. Semi-structured interviews were also conducted to collect the data. The statistical population comprised of all organizations (here, banks) that had already reached the optimal level in the HR development in light of the ISO 34000 Standard model. The data were then coded using the MAXQDA software program.Results: The study results revealed a need for complying with marketing strategies in some HR processes, such as structuring, training and skills development, mentoring, and the like in the given organizations. By contrast, the conditions in some other processes, e.g., attraction and recruitment, substitute training, and so on were optimal, and complete compliance was observed.
