This study proposes a model of the impact of HR flexibility both on creativity at the individual level and on innovation at the organizational level. The model is tested on 147 managers of departments at 20 Iranian insurance companies. The data collection instrument was a questionnaire. Content and Construct of questionnaires with the use of experts and confirmatory factor analysis was performed. Reliability of the instrument was assessed by Cronbach's alpha and confirmatory factor analysis and all three variables investigated were of acceptable reliability and validity. In order to analyze data from structural equation modeling, confirmatory factor analysis and hierarchical regression was used. The results show that creativity partially mediated the impact of HR flexibility on organizational innovation. Also, the results suggest that HR flexibility has important effects on creativity at both the individual and organizational levels.

Bagozzi and Phillips (Refer to the image on the page) Relationship between Human Resource Flexibility, Creativity, and Organizational Innovation Testing the Mediation of Sub-Models To test the mediating relationship, as the first hypothesis, a three-step method has been used (Mackinnon and Dwyer, 1993; Baron and Kenny, 1986): First, the regression equation of the mediating variable (z) on the independent variable (x) is analyzed [bx1 + b0 = z]; Second, the regression equation of the dependent variable (y) on the independent variable (x) is analyzed to calculate the direct effect = y] [cx1 + c0; and third, to calculate the indirect effect, the regression equation of the dependent variable (y) on the independent variable (x) with the presence of the mediating variable (z) is calculated [az2 + ax1 + a0 = y].
Then, the mediating role of creativity in the relationship between human resource flexibility and organizational innovation was investigated through structural equation modeling.
