چکیده:
Today, organizations have changed their compensation structures, and the role and position of performance-based pay has increased in the compensation portfolio. Performance-based pay also exists differently at various levels of the organization. Various studies have shown that in high-performing organizations, performance-based pay plays a key role. On the other hand, another important variable in designing a compensation system is determining the difference or dispersion of pay. By applying the Hierarchical Linear Modeling (HLM) approach and using actual salary and performance data of 1042 employees of Bank Melli, it was shown that performance-based pay and pay difference have an effect on performance, and pay difference plays a moderating role in the relationship between performance-based pay and individual performance. Also, the results indicated that individual performance-based pay and pay difference play a more important role than group performance-based pay in influencing performance.

It has been shown that if variable pay programs are properly designed, implemented, and linked to individual performance, they have a positive long-term effect (Benora & Lyons, 2002, p.
Another important challenge that has been little studied and evaluated in research is comparing the effect of individual and group performance-based pay on different performances at different levels.
The results of hierarchical linear modeling indicate that the simultaneous entry of the two variables of group performance pay and payment difference did not affect the significance of the two variables.
To investigate the moderating role of payment difference in the relationship between performance-based pay and individual performance in hierarchical linear modeling, the effect of the higher-level variable on the lower-level independent variable must be examined (35.
As the results in the table of fixed effects estimates show, the effect of payment difference on individual performance pay is significant, because the t-statistic value is equal to -2.
As the results in Table 6 show, the interactive effect of payment difference and group performance pay on individual performance is not significant, because the t-statistic value is equal to 1.
The results of hierarchical linear modeling analysis showed that the effect of group performance pay on individual performance is positive and significant.
On the other hand, the results of hierarchical linear modeling indicate that pay difference has a positive and significant effect on individual performance.
The results of hierarchical linear modeling showed that the effect of pay difference on individual performance is equal to 7.
